Каждый год Берсин и его команда публикует отчеты о мировых HR трендах, и 2024 не стал исключением. Традиционно сделала краткую выжимку из его отчета HR Predictions for 2024. Imperatives for the Year Ahead, чтобы вы не мучались 😊. Раньше все было просто: компании нанимали и увольняли сотрудников, когда это было нужно. Сегодня все иначе. Мы должны “сохранять наши таланты”, инвестировать в производительность, а также перестраивать и перераспределять людей для роста. Мы живем в мире с уровнем безработицы 3,8%, нехваткой рабочей силы практически на всех уровнях, растущими полномочиями и постоянным ростом требований сотрудников к работодателю: о повышении заработной платы, гибкости, автономии и льготах. Более 20% всех сотрудников в США меняют работу каждый год (2,3% в месяц), и почти половина этих изменений приходится на новые отрасли. ❓Почему это стало нашей “новой нормой”? 1️⃣ Исходя из исследования Global Workforce Intelligence, отрасли все больше пересекаются. Каждая компания становится цифровой. Сотрудники, которые могли найти себе работу раньше только в рамках отрасли (только нефтянка, например), превращаются в “карьеры, основанные на навыках”, позволяя людям перемещаться по миру легче, чем когда-либо прежде. 2️⃣ Сотрудники (особенно молодое поколение) чувствуют себя более уверенными. Они могут тихо уволиться, “отрабатывать свою зарплату” или взять тайм-аут, чтобы сменить профессию. 3️⃣ Уровень рождаемости продолжает снижаться, а нехватка рабочей силы будет увеличиваться. В Японии, Китае, Германии и Великобритании численность рабочей силы сокращается. И примерно в следующем десятилетии в большинстве других развитых экономик это произойдет также. 4️⃣ Профсоюзные движения в США и Европе набирают силу. Вспомним многочисленные кейсы, когда профсоюзам удалось отстоять права сотрудников у таких гигантов как Google, Amazon, Starbucks, GM, Ford, Stellantis, Kaiser, Disney, Netflix и других. P.S. В России профсоюзы имеют гораздо меньше веса, однако кто его знает, как оно будет в будущем (прим. пер.) ❓ Что делать компаниям? ✔️Компании будут еще больше сосредоточены на построении модели удержания персонала (некоторые называют это labor hoarding - “накоплением рабочей силы”). Это означает более справедливую оплату труда, продолжение использования гибридных форматов работы, инвестирование в лидерство, ориентированное на человека, и предоставление людям возможностей для новых карьерных возможностей внутри компании. ✔️ Руководители должны понимать потребности, желания и требования сотрудников. Основной запрос сотрудников – это возможность карьерного роста наряду со стремлением к расширению прав и возможностей, влиянию и доверию. Это направление можно назвать employee activation (я бы перевела как «активное внимание к сотрудникам»): сотрудников внимательно слушают, делегируют принятие решений менеджерам, командам и лидерам. ✔️ Традиционная модель “нанимать, чтобы расти” не всегда будет работать.
